Abstract
ABSTRAK Muzammil, Muhammmad. 2025. Mengukuhkan Pilar Pondok Pesantren Darussa’adah Al Islamy: Strategi Pengembangan Kaderisasi Kepemimpinan yang Berkelanjutan Skripsi, Program Studi Manajemen Pendidikan Islam, Sekolah Tinggi Agama Islam Ma’had Aly Al-Hikam Malang. Dosen Pembimbing Dr. Mochamad Nurcholiq, M.Pd. Penelitian ini dilatarbelakangi oleh pentingnya kaderisasi kepemimpinan dalam menjaga keberlangsungan dan perkembangan lembaga pendidikan Islam, khususnya pondok pesantren. Pondok Pesantren Darussa’adah Al Islamy merupakan salah satu lembaga yang memiliki perhatian besar terhadap pembentukan kader pemimpin di kalangan santri. Oleh karena itu, penelitian ini bertujuan untuk mendeskripsikan pola kaderisasi kepemimpinan yang diterapkan serta strategi penguatan yang dilakukan oleh pesantren tersebut. Penelitian ini menggunakan pendekatan kualitatif deskriptif dengan teknik pengumpulan data melalui observasi, wawancara mendalam, dan dokumentasi. Subjek penelitian meliputi pimpinan pesantren, pengurus organisasi santri (OSMADA), alumni, serta santri aktif. Data dianalisis melalui tahapan reduksi data, penyajian data, dan penarikan kesimpulan. Hasil penelitian menunjukkan bahwa Pondok Pesantren Darussa’adah Al Islamy menerapkan pola kaderisasi yang meliputi pendekatan tradisional (keteladanan langsung), akademik dan spiritual, struktural melalui organisasi santri, pembinaan jalur alumni, serta pola kombinasi antara metode tradisional dan modern. Adapun strategi penguatan kaderisasi dilakukan melalui pelaksanaan program secara bertahap dan berkelanjutan, integrasi nilai keislaman dan keterampilan modern, pelibatan alumni dalam pembinaan, serta optimalisasi organisasi santri sebagai wadah pelatihan kepemimpinan formal. Kendala yang dihadapi meliputi keterbatasan pembina, variasi kesiapan santri, dan fasilitas pendukung yang belum optimal. This study is motivated by the importance of leadership regeneration (kaderisasi kepemimpinan) in maintaining the sustainability and development of Islamic educational institutions, particularly pesantren. Pondok Pesantren Darussa’adah Al Islamy is one such institution that places great emphasis on forming future leaders among its students (santri). Therefore, this research aims to describe the leadership regeneration patterns applied in the pesantren and to explore the strategies used to strengthen the program. This research adopts a qualitative descriptive approach, using data collection techniques including observation, in-depth interviews, and documentation. The subjects of this study include the pesantren leadership, the student organization board (OSMADA), alumni, and active santri. Data were analyzed through data reduction, data display, and conclusion drawing. The findings indicate that the pesantren applies various leadership development patterns, including traditional approaches (direct exemplary modeling), academic and spiritual approaches, structured development through student organizations, alumni involvement, and a combination of traditional and modern methods. The strengthening strategies include implementing a gradual and continuous development system, integrating Islamic values with modern leadership skills, involving alumni in mentoring, and optimizing the role of OSMADA as a formal leadership training platform. Challenges identified include limited availability of mentors, varied levels of student readiness, and inadequate supporting facilities.
